Manager effectiveness score is a composite of survey items rating a manager on the behaviours that most affect their team — clarity, feedback, support for development, fairness and recognition. It is reported at team level and is consistently among the strongest predictors of both engagement and voluntary turnover.
Formula
Manager Effectiveness Score = Percentage favourable across the manager behaviour item set for that manager's direct reportsApply a minimum group size — usually five responses — before reporting, both for statistical stability and to protect anonymity.

What good looks like
Percent-favourable scores of 75–85% are typical for effective managers. The more actionable reading is the distribution across your management population: the gap between your top and bottom quartile managers usually explains more of your engagement variance than any company-wide programme could address.
Why manager effectiveness score matters
Team-level engagement variance is largely manager variance. When a company engagement score is flat but team scores range from 45% to 92%, the intervention is not a company initiative — it is targeted support for the managers at the bottom of that range. This metric is what makes that targeting possible.
How to improve it
- 1Give managers their own results directly, with comparison against the organisational distribution rather than a single average.
- 2Support the bottom quartile with coaching rather than exposure. Publishing rankings produces defensiveness, not improvement.
- 3Check manager effectiveness against that team's voluntary turnover and absenteeism to confirm the relationship in your data.
- 4Separate first-time managers in the analysis — a low score in the first year of managing is a training gap, not a capability verdict.
- 5Include manager effectiveness in promotion criteria for management tracks, so the metric has consequences.

- Reporting scores for teams too small to protect anonymity, which suppresses honest responses permanently.
- Using the score punitively, which converts the survey into a political exercise.
- Ignoring span of control — a manager with 22 reports and a low score may have a structural problem rather than a capability one.

Five is the usual minimum, both because smaller groups produce unstable scores and because reporting below that threshold makes individual responses identifiable — which damages response honesty across every future cycle.
